Context, my friend. I think Hiroko was very willing to take home women from the gay bar, but is very hesitant to hit on a much younger coworker. She even mentioned she wasn't out at her job. Dating Ayaka would be a huge professional risk.

There's a whole meme trope of lesbians IRL being too anxious to accept obvious flirting out of fear of being outed or coming across as creepy. Example, one of the top posts of all time on /r/WLW_IRL.

She's not out at work, and doesn't want to seem like she's creeping on a younger coworker, so she's in serious denial about it. Obviously she wouldn't have had to worry about this when dating at a lesbian bar in the past.
