Nah, pretty sure he's been aware of and had feelings for her for awhile, but didn't understand them that much more than just an increased desire to protect the small one, nor think she'd have feelings for him, too; they have a great friendship, and probably subconsciously doesn't want to hurt that, since while he's easy-going and garrulous in the office, we see that he doesn't actually have many friends at all. Vice versa for her, too. Now seems to be when they're starting to realize that maybe the other has feelings for them too, though like you said it's going to get dragged out, but it'll be them fumbling through it all in discovery, I'm hoping.

I like the theory where he's a widower or a divorcee. To me it explains a lot of how he acts, especially if he's a widower.

Like here, we can see the signs of deeper feelings, but someone that's taken the kind of damage losing a wife would cause might not make the connections. Either by telling themselves they won't love anyone else, or they're not allowed to. It could get real juicy if it's the latter.

Divorcee would cause similar outcomes, but for very different reasons. Much more bitter and resentful reasons that have the potential to show back up and cause problems. Especially if a kid was involved.
